The Employee Experience as a Heroic Journey: A Dynamic Conceptual Framework for Transformation and Meaning in Organizational Life
Stephan SonnenburgEmployee experience (EX) is often described through managerial touchpoints that measure satisfaction or engagement but overlook how employees transform through work. This paper reconceptualizes EX as a process of transformation rather than a set of designed interactions. It introduces the Heroic Journey, a dynamic conceptual framework that integrates EX research, liminality theory, and narrative perspectives to explain how meaning, identity, and belonging evolve in organizational life. Transformation unfolds through three interwoven dynamics: temporal rhythm, emotional tension, and transitional movement, which together clarify how employees move through uncertainty and renewal across stages. The framework identifies four turning points—friction, onboarding, breakthrough, and offboarding—that concentrate transformation. Because these passages are not equally navigable, the framework is offered as an interpretive guide rather than a universal script. The Heroic Journey advances EX theory by explaining transformation as a continuous negotiation of meaning under shifting organizational conditions.
