The Effects of Perceived Organizational Justice and Tenure on Job Satisfaction and Career Development Attitude among Beauty Service Workers
Jin-Jung Ahn, Hye-In JangThis study examined the effects of organizational justice perception on job satisfaction and career development attitude among beauty service industry workers, controlling for gender and work arrangement. Exploratory factor analysis revealed that procedural and interactional justice items loaded onto a single empirical factor, indicating that beauty service workers do not clearly distinguish between the formal transparency of decision procedures and the quality of their interpersonal treatment by managers. A supplementary oblique-rotation analysis confirmed that the two justice dimensions, though correlated, remained distinguishable. Organizational justice was therefore represented by two dimensions: distributive justice and a combined procedural-interactional justice. Hierarchical regression analysis showed that both dimensions had significant positive effects on job satisfaction and career development attitude, and explained substantially more variance in both outcomes than tenure did. Tenure showed an additional significant effect on job satisfaction even after justice perception was controlled, but not on career development attitude. A sensitivity analysis using averaged scale scores yielded broadly consistent results, though the effect of distributive justice on career development attitude was somewhat sensitive to the scoring method. An exploratory mediation analysis further suggested that job satisfaction plays a central role in linking justice perception to career development attitude, though this cross-sectional finding does not establish causal mediation. These findings indicate that organizational justice perception, particularly fair compensation and the overall quality of procedural and interpersonal treatment, is a considerably more powerful predictor of job attitude than tenure, underscoring the importance of fair organizational management in the beauty service industry.
