The Double Dividend of Socially Responsible Human Resource Management: Linking Workplace Spirituality to Green Creativity and Employee Wellbeing

ABSTRACT

This study investigates the psychological pathways linking socially responsible human resource management (SRHRM) to employee wellbeing. Anchored in Social Exchange Theory, we propose a sequential framework featuring workplace spirituality and green creativity as multi‐layered, serial mediators. Empirical findings from a survey of 502 white‐collar workers in Vietnam confirm significant indirect serial pathways operating through both Spiritual Work Engagement ( B SWE  = 0.023) and Sacred Connection at Work ( B SCW  = 0.028). Rather than operating as a transactional exchange, SRHRM serves as an authentic institutional ethical signal that aligns employee workplace spirituality, which subsequently relates to heightened green creativity and well‐being. Incorporating these multi‐layered mediators substantially increases the model's predictive power ( R 2  = 0.549 for SWE; R 2  = 0.501 for SCW) compared to the baseline direct model ( R 2  = 0.367). Furthermore, this study also bridges Western human resource frameworks with Eastern socio‐cultural dynamics through a localised concept of spiritual reciprocity. Practitioners are advised to deploy SRHRM as an integrated experience system, evaluating corporate sustainability through its capacity to support human dignity and flourishing.
