Reimagining Decent Work in
AI
‐Driven Workplaces: The Role of Literacy, Trust, and Support
Shalu Thakur, Vivek Tiwari ABSTRACT
This study examines how artificial intelligence (AI) literacy contributes to Decent Work, aligned with Sustainable Development Goal 8 (SDG 8). This study also explores the mediating role of AI trust and AI adoption and the moderating role of perceived organizational support (POS). The study used purposive sampling. Data were collected from 513 Indian IT professionals. Structural equation modeling (SEM) was applied using SmartPLS3 to analyze the relationships. AI literacy was found to significantly predict AI trust, adoption, and perceptions of Decent Work. POS did not significantly moderate the adoption and Decent Work relationship, suggesting organizational support requires more specific alignment for AI transitions to be effective. Organizations must prioritize AI‐focused skill development, build employee trust in AI, and create supportive work environments. AI Adoption alone is insufficient; ensuring AI contribution to Decent Work requires investments in both technical capabilities and human‐centered support systems. By integrating technology acceptance theory (TAM3) and conservation of resources (COR) theory, this study conceptualizes AI literacy as a cognitive resource (personal) that shapes AI trust (psychological resource), AI adoption, and Decent Work outcomes. It extends AI adoption research by shifting the focus from efficiency gains to improving work quality via sustainable and equitable practices.
