Leading Diverse Teams: Look (and Deliberate) Before You Leap

Abstract

While organizational-level diversity initiatives can positively impact awareness and fairness in hiring, day-to-day diversity management occurs on the work floor, where diverse teams interact. Leaders play a crucial role in leveraging diversity’s benefits and mitigating downsides. Yet, how leaders influence team diversity is poorly understood, and ineffective one-size-fits-all approaches are common. Effective leadership requires recognizing diverse teams’ needs and adjusting behaviors accordingly. Task-focused leadership aids teams in more effective information sharing, while person-focused leadership addresses negative team dynamics like distrust and conflict. Leaders must adapt their behavior based on evolving team needs, requiring skills such as understanding how diversity can impact teams in the (near) future, being receptive to the current needs of diverse teams, and behavioral flexibility. These leadership skills can be developed through, for instance, diversity training and multicultural experiences. In sum, leaders must actively manage team diversity, being both proactive and reactive, and flexible in their approach. Moving beyond a one-size-fits-all strategy is essential for effective diversity management, requiring leaders to understand, perceive, and adapt to diverse team dynamics.
