From Backlash to Breakthrough: Fostering Change Through Dialog Across Perspectives

Abstract

In today’s organizational landscape, diversity, equity, and inclusion (DEI) initiatives face growing resistance, particularly from members of dominant social identity groups who experience social identity threat. This backlash can undermine progress toward equity and inclusion if left unaddressed. We argue that these moments of resistance present opportunities for transformation when approached through dialog across perspectives. Building on research about dominant-group employees’ learning responses to identity threat, we advance dialog across perspectives as a core organizational strategy to disrupt backlash and foster growth. Dialog across perspectives enables employees to engage with colleagues who bring diverse insights, reflect critically on their assumptions, and reframe discomfort as a catalyst for learning. Unlike conventional DEI training that may heighten defensiveness, structured dialog fosters psychological safety, mutual understanding, and collaborative problem-solving. We highlight actionable steps for leaders, including embedding dialog into DEI initiatives, training skilled facilitators, and cultivating cultures of psychological safety. By institutionalizing dialog, organizations can not only reduce backlash but also create environments that normalize reflection and promote lasting inclusion. Failure to act risks deepening divisions, while embracing dialog offers a path to transform backlash into a foundation for equity and collective progress.
