Employee participation as internal corporate social responsibility: a conceptual framework of workplace dignity, psychological safety and sustainable work outcomes

Purpose

This paper aims to develop a conceptual framework that positions employee participation as an internal corporate social responsibility practice. It argues that employee participation contributes to sustainable work outcomes by strengthening workplace dignity and psychological safety.

Design/methodology/approach

The paper is conceptual in nature and draws on literature related to employee participation, workplace democracy, internal corporate social responsibility, workplace dignity, psychological safety and sustainable human resource management. The paper develops propositions to explain how participatory practices can create more responsible and sustainable workplaces.

Findings

The paper proposes that employee participation enhances workplace dignity by giving employees voice, recognition and influence in organizational decision-making. It further argues that participation strengthens psychological safety by allowing employees to express ideas, concerns and disagreements without fear. Workplace dignity and psychological safety are proposed as important mechanisms through which employee participation contributes to sustainable work outcomes such as employee well-being, engagement, retention and responsible organizational behavior.

Originality/value

The paper contributes to employee participation literature by framing participation as an internal CSR practice rather than only as an HR or productivity-enhancing mechanism. It develops a conceptual model linking participation, dignity, psychological safety and sustainable work outcomes.
