Abstract: This study focuses on the issue of job burnout among grassroots administrative staff in colleges and universities who shoulder "dual roles" (administrative and academic/research duties), exploring its unique psychological formation mechanisms and multi-path protection strategies. Based on the Job Demands-Resources model and the Conservation of Resources theory, and employing a mixed-methods approach combining quantitative and qualitative research, the study reveals the interaction paths among role conflict, work-family conflict, and resource depletion under the "dual roles" mode, and analyzes the moderating effects of psychological capital and organizational support. The research constructs a systematic protection framework encompassing individual psychological adjustment, organizational support restructuring, and institutional flexibility design, aiming to provide theoretical and practical references for optimizing human resource management, enhancing the mental health of faculty and staff, and promoting the sustainable development of higher education institutions.
